Tiivistelmä
Tutkimuksen tavoitteena on selvittää, millä johtajuuskäytännöillä esihenkilöt voivat tukea tietotyöntekijöiden työhyvinvointia etätyöympäristössä. Tämän johdosta tutkimuksessa keskitytään tunnistamaan etätyön aiheuttamia haasteita sekä sen tuomia mahdollisuuksia, joihin reagoimalla esihenkilöt voivat edistää työhyvinvoinnin tasoa etätyöympäristössä. Tutkimuksessa sovelletaan aikaisempaa tutkimusta työhyvinvoinnista, etätyöstä ja kolmesta eri johtajuusmallista. Johtajuusmallit ovat valmentava, palveleva ja etäjohtajuus. Tutkimus on kvalitatiivinen eli laadullinen tutkimus ja empiirinen aineisto kerätään teemahaastattelun keinoin. Empiirinen aineisto perustuu etätyöympäristössä työskentelevien tietotyöntekijöiden näkemyksiin etätyössä koetusta työhyvinvoinnista ja esihenkilötyöstä. Aineiston analysointi tehdään teoriaohjaavaa sisällönanalyysia hyödyntäen.
Tutkimuksen tulokset osoittivat, että etätyön mahdollistama autonomisuus ja työmatkojen aikasäästö olivat merkittäviä työhyvinvointia lisääviä tekijöitä. Siitä huolimatta etätyö on aiheuttanut haasteita työhyvinvoinnille, jotka ovat aiheutuneet sosiaalisten suhteiden heikentymisestä, työympäristöstä, itsensä johtamisen taidon puutteesta, epäselvistä tavoitteista ja heikoista teknologisista työvälineistä. Näihin liittyen johtajuudella ja esihenkilötyöllä oli keskeinen merkitys työhyvinvoinnin kokemisessa, jossa nousi esiin niin ikään valmentavan, palvelevan ja etäjohtajuuden ominaisuuksia. Esihenkilön on mahdollista estää näiden haasteiden ilmentymistä olemalla läsnä, kuuntelemalla, antamalla tukea, kannustumalla, ohjaamalla itsensä johtamiseen, asettamalla selkeät tavoitteet ja hyödyntämällä tehokkaita teknologiavälitteisiä viestintävälineitä. Samalla esihenkilön oli tärkeää tukea yksilön autonomisuuden toteutumista. Etätyöympäristössä esihenkilön aktiivinen ote ja riittävät resurssit olivat ratkaisevia tekijöitä onnistuneessa etäjohtajuudessa. The aim of the study is to find out what leadership means manager can use to support the job well-being of knowledge workers in a remote work environment. As a result, research focuses on identifying the challenges posed by remote work and the opportunities it brings, in response to which manager can promote the level of job well-being in a remote work environment. The study applies previous research of job well-being, remote work and three different leadership models. Leadership models are coaching leadership, servant leadership, and remote leadership. The study is a qualitative study, and the empirical material is collected through a theme interview. The empirical material is based on the views of knowledge workers working in a remote work environment of remote work job well-being and manager job. The analysis of the material has done using theory-guided content analysis methods.
The results of the study showed that the autonomy made possible by remote work and the saved time of work commuting were significant factors in increasing job well-being. Nevertheless, remote work has posed challenges to job well-being due to deteriorating social relationships, the work environment, lack of self-management skills, unclear goals, and poor technological work tools. In connection with these, leadership and manager work played a key role in experiencing job well-being, where the qualities of coaching, servant, and remote leadership particularly emerged. It is possible for a manager to overcome these challenges by being present, listening, providing support, encouraging, by directing to self-leadership skills, setting clear goals, and utilizing effective technology-based communication tools. At the same time, it was important for the manager to support the realization of individual autonomy. In a remote work environment, the active grip of a manager and adequate resources were decisive factors to successful remote leadership.
Tutkimuksen tulokset osoittivat, että etätyön mahdollistama autonomisuus ja työmatkojen aikasäästö olivat merkittäviä työhyvinvointia lisääviä tekijöitä. Siitä huolimatta etätyö on aiheuttanut haasteita työhyvinvoinnille, jotka ovat aiheutuneet sosiaalisten suhteiden heikentymisestä, työympäristöstä, itsensä johtamisen taidon puutteesta, epäselvistä tavoitteista ja heikoista teknologisista työvälineistä. Näihin liittyen johtajuudella ja esihenkilötyöllä oli keskeinen merkitys työhyvinvoinnin kokemisessa, jossa nousi esiin niin ikään valmentavan, palvelevan ja etäjohtajuuden ominaisuuksia. Esihenkilön on mahdollista estää näiden haasteiden ilmentymistä olemalla läsnä, kuuntelemalla, antamalla tukea, kannustumalla, ohjaamalla itsensä johtamiseen, asettamalla selkeät tavoitteet ja hyödyntämällä tehokkaita teknologiavälitteisiä viestintävälineitä. Samalla esihenkilön oli tärkeää tukea yksilön autonomisuuden toteutumista. Etätyöympäristössä esihenkilön aktiivinen ote ja riittävät resurssit olivat ratkaisevia tekijöitä onnistuneessa etäjohtajuudessa.
