Tiivistelmä
Kandidaattitutkielman avulla selvitetään mitä jaettu johtajuus tarkoittaa ja mitä mahdollisuuksia antaa organisaation kehittymiselle. Tutkielma pyrkii selvittämään mikä on jaetun johtajuuden merkitys voimaantumisessa ja mikä on sisäisen viestinnän rooli jaetussa johtajuudessa ja voimaantumisessa. Tutkielma antaa yleiskuvan siitä mitä edellytyksiä organisaatiolta, johtamiselta, esimiestyöltä ja työyhteisön jäseniltä vaaditaan jaetun johtajuuden toteutumiselle. Tutkielman teoreettinen osuus pohjautuu alan kirjallisuuteen ja artikkeleihin. Tutkimus on laadullinen tutkimus, ja empiirinen aineisto muodostui teemahaastatteluista saaduista kohdeyrityksen asiantuntijoiden vastauksista.
Jaetussa johtajuudessa on kyse luottamuksesta, sitoutumisesta, vastuun jakamisesta ja yhdessä tekemisestä. Esimiehen tehtävänä on toimia kehittäjänä ja viestiä muille organisaation tavoitteet sekä mahdollistaa toiminnan sujuvuus. Viestintä linkittyy vahvasti johtamiseen ja viestinnän avulla organisaation arvot ja perimä välittyvät työyhteisön sisällä. Avoin ja monitasoinen viestintä on voimaantumisen edellytys organisaatiossa. Voimaantuminen lähtee ihmisestä itsestään, mutta työyhteisön olosuhteet, kuten valinnanvapaus, turvallisuus ja arvostus vaikuttavat voimaantumiseen.
Esitetty teoria osoittaa, että jaettu johtajuus on nykypäivän johtamista ja sen avulla organisaatiossa on mahdollisuus saada aikaan henkilöstön voimaantumista. Tutkimuksessa ilmeni, että jaetun johtajuuden tunnistaminen ja kokeminen vaihtelevat kohdeorganisaation sisällä paljon. Organisaatiossa on vielä vallalla perinteistä hierarkkista johtamista ja vastuu nähdään vielä usein olevan ylimmällä johdolla. Jaetulle johtajuudelle tyypillistä tiimitoimintaa ei ollut havaittavissa siinä määrin, miten se teorian pohjalta oli esitetty. Organisaatiossa on kehitettävää sekä jaetun johtajuuden toteutumisessa, että tiimitoiminnan eteenpäin viemisessä.
This Bachelor's thesis looks into shared leadership, what it means and what possibilities it creates in an organization. The thesis also examines the relevance of shared leadership in empowerment and the role of internal communication in shared leadership and empowerment. The thesis overviews the conditions needed for shared leadership regarding organisation, leadership, management and work community. The theoretical section of the thesis is based on the literature and articles on the subject. The study uses qualitative research approach and utilizes case study. The material for the study was collected from interviews with target organisation experts.
Shared leadership is about trust, commitment, sharing responsibilities and co-working. The role of the manager is to be a developer, communicate the organisation’s objectives to others and make everyone’s work as fluent as possible. Communication is strongly linked to leadership and the values and traditions of the organisation are internally transferred through communication. The work community builds connections and gets the feeling of belonging to the community through communication. Open and multilevel communication is a prerequisite for empowerment in an organisation. The empowerment starts from an individual, but the working environment and conditions, such as freedom of choice, security and respect, have an effect.
According to the interviewees recognition and experience of shared leadership inside the organisation vary considerably. There is still much of traditional hierarchical leadership and attitudes, and responsibility was seen as belonging to the top management only. Teamwork, which is typical for shared leadership, was not noticeable in such a volume as presented by the theory. There is still development work to do regarding shared leadership and in fostering teamwork in the organisation.
Jaetussa johtajuudessa on kyse luottamuksesta, sitoutumisesta, vastuun jakamisesta ja yhdessä tekemisestä. Esimiehen tehtävänä on toimia kehittäjänä ja viestiä muille organisaation tavoitteet sekä mahdollistaa toiminnan sujuvuus. Viestintä linkittyy vahvasti johtamiseen ja viestinnän avulla organisaation arvot ja perimä välittyvät työyhteisön sisällä.
