The connection between employee engagement and company performance has been recognized in literature, which had made employee engagement a popular topic both in literature and practice. Debate still remains over the definition of engagement and distinctiveness of the concept. These topics are discussed in the literature review together with performance topics related to white-collar and knowledge work, which are descriptive of financial departments. Back office functions such as finance are often overlooked in research, as they are not the core business of enterprises and their link to company performance is harder to show than that of the blue-collar workers.
The objectives of the study are to understand what affects employee engagement in the context of a financial department and to examine the relationship between engagement and performance. The empirical part of the study examines the research questions through a sequential mixed method consisting of the analysis of quantitative employee engagement survey data followed by semi-structured interviews. The survey and interviews reveal that an interesting and meaningful job is not enough to engage people, but that satisfaction with the organization and company are more crucial. Engagement was found to be most affected by company culture, communication, management practices, and organizational atmosphere. As suggested by previous literature engagement and performance are closely connected. The study further highlighted the importance of employee engagement in performance related improvement practices. Sitoutuneisuuden ja suorituskyvyn välinen yhteys on todettu lukuisissa tutkimuksissa, mikä on entisestään lisännyt niin tutkijoiden kuin yritystenkin kiinnostusta sitoutuneisuutta kohtaan. Sitoutuneisuuden määritelmä ja konseptinen ainutlaatuisuus herättävät yhä keskustelua, eikä vakiintunutta määritelmää ole. Kirjallisuuskatsaus pureutuu siihen, mistä sitoutuneisuudessa on oikein kyse. Lisäksi tarkastellaan suorityskykyä talousosaston näkökulmasta perehtymällä toimisto- ja tietotyön suorituskykyyn sekä sen mittaamiseen. Talousosastot ja muut tukitoiminnot eivät ole saaneet tutkimuksessa juuri huomiota, sillä ne eivät ole yritysten ydinliiketoimintaa ja niiden vaikutuksia yrityksen suorituskykyyn on vaikeampi havaita kuin suorittavien työntekijöiden.
Tämän tutkimuksen tavoite on ymmärtää mitkä tekijät vaikuttavat henkilöstön sitoutuneisuuteen talousosastolla, ja millainen yhteys sitoutuneisuuden ja suorituskyvyn välillä on. Empiirisessä osassa tutkimuskysymyksiä tarkastellaan monimenetelmätutkimuksella, joka koostuu kvantitatiivisesta henkilöstökyselydatasta ja puolistrukturoiduista haastatteluista. Empiirinen tutkimus paljasti, että mielenkiintoinen ja merkityksellinen työ ei riitä sitouttamaan henkilöstöä. Tyytyväisyys organisaatioon ja yritykseen osoittautuivat huomattavasti tärkeämmiksi. Sitoutuneisuuteen vaikutti eniten yrityskulttuuri, kommunikaatio, johtamiskäytännöt ja tunnelma työpaikalla. Aiemman tutkimuksen tavoin sitoutuneisuus ja suorituskyky osoittautuivat liittyvän vahvasti toisiinsa. Tutkimuksessa nousi esiin myös henkilöstön sitoutuneisuuden merkitys suorituskykyä parantaviin toimiin ryhtyessä.
